The present study aims at investigating the antecedents of work effectiveness of policemen, psychological factors and various works environment together with their interactions were studied as possible correlates of work effectiveness. The objectives are 1) To study the relationships among situational and psychological antecedents with work effectiveness of policemen. 2) To find the percentages of predictability of antecedent factors on work effectiveness of policemen. 3) To compare and contrast the various situational and personal characteristic of policemen who were evaluated highly by their supervisors with their counterparts. There were 2 major samples, i.e., 203 commissioned police officers and 1006 uncommissioned policemen with the total of 1, 209 men from 51 police stations in 7 northeastern provinces in Thailand. Stratified quota random sampling technique was used. These policemen were from 3 diversions of duty i.e., investigations, traffic service and crime suppression. Interactionism Model was used as basis for conceptual model, The Thai psychological theory of moral and work behavior together with research studies in Thailand and from abroad, were used to formulate the 7 research hypotheses Three – way Analysis of Variance and Stepwise Multiple Regression Analysis and canonical correlation coefficient were performed on the data of the two samples and of the three division subsamples.

Results
There were 4 major groups of findings as follows:
First, when considering the relationships between situational variables and work effectiveness of these policemen, it can be reported that, the policemen who had higher scores on (self-reported) work effectiveness were the followings (1) the ones who reported receiving high social support at work (2) the ones who had more role model
(3) the ones whose work was more congruent with their personality and the ones whose wife supported them more strongly in their work, these results were found in both samples especially in crime suppression division
Secondly, The four most important predictors which could account for 36.4% and 39.8% of the variance of general work effectiveness were high need for achievement, (high) future orientation and self-control, (less) favorable attitudes two and police work, and (high) moral reasoning ability in the commissioned and noncommissioned policemen, respectively. The highest percentage of prediction (42.7%) of both general and specific work effectiveness was found in policemen who had less work duration, and the important predictors were the same as mentioned above.
Thirdly, self reported general work effectiveness and the supervisors’ evaluation were found to be more consonant only in commissioned officers, who reported receiving high social support at work, and who reported having high role model.
Fourthly, the policemen who received higher evaluation scores from their supervisors were the following 4 types (1) the ones with more than 12 years of education (older group) (2) the ones who were high scores on need for achievement and (3) on belief in internal locus of control at work and (4) the ones who reported low scarcity in the work situation

This study has pinpointed clearly the 4 important factors which should be heightened to increase work effectiveness, in most policemen these are need for achievement, future orientation and self control, moral reasoning ability, and social support in the work-place. It is highly recommended that the first three these psychological characteristics should be used for a development of training curriculum in experimental study for generalization.
